dc.description.abstractThis study assessed the impact of the premature retirement of high-performing officers on the long term operational effectiveness and strategic capabilities of the Sri Lanka Air Force (SLAF). The research aimed to identify the primary factors contributing to premature retirement, evaluate the effects of these retirements on SLAF’s operational readiness. and examine the demographic and career progression patterns of officers who choose to leave the service early. A mixed-method approach was employed, combining quantitative data from structured surveys and qualitative insights from semi-structured interviews with senior SLAF officers. The survey was distributed to officers ranked Squadron Leader and above, while interviews were conducted with key leaders to gain deeper insights into the issues related to premature retirement. The findings revealed several critical factors influencing officers’ decisions to retire early. Key issues included dissatisfaction with job satisfaction, organizational culture, promotion practices, and career progression pathways. The perceived lack oftransparency in promotion and the limited opportunities for career advancement were particularly significant in driving premature retirement. Furthermore, thematic analysis of the qualitative data highlighted that the loss of these high-performing officers had a detrimental impact on SLAF’s operational effectiveness, leadership continuity, and long-term strategic objectives. Career progression and perceived external opportunities acted as intervening variables that influenced the decision to retire early, as officers were attracted to better career prospects outside the SLAF. The study concludes with recommendations to improve SLAF’s retention strategies, emphasizing the need to enhance job satisfaction, establish a more transparent and merit-based promotion system, and offer better career development opportunities. Addressing these issues would help retain high-performing officers and ensure that the SLAF maintains its operational and strategic capabilities in the face of evolving challenges.en_US
